Effective Drop Deck Managment

This is really geared towards Unit Drop commanders in Community warfare so if that is not something you are interested in stop reading now.

So the skinny is that I am working out the best way to effectively manage our units 12 man drops from a load out stand point and working within the confines of individual tonnage and understanding the preferred play style of the team members with GBKP. My question for the community and more specifically more experienced 12 man drop commanders is what is your approach for:
Developing your lances and fostering teamwork within individual lances?
Developing your lance to be effective within the framework of the company drop?
Utilizing the strengths of your pilots to build effective teams?
Typical drop decks you take for Clan Mechs?
What parameters do you put in place for you pilots with regards to "Meta" builds?

To be fair we are winning probably north of 50 to 75% of the drops we take, I am just seeking to become a even more effective company commander and leverage the strengths of our Unit members.
