How do I go about not being a Pug? I think I see teams that are uniform in their movements and figure they must be using some Voip.

Use VOIP.
Actually joining a unit/merc is not required, but it helps.
The standard program is Teamspeak 3 (TS3) and you can find many community-run voice servers in this thread: http://mwomercs.com/...e-chat-servers/
most of those public servers will have 'looking for group' channels where you can wait to be picked up by an existing team, or just look for a team that has less than 4 current pilots.

This game is all about working together. There are different faction groups as well as merc groups you can find in the forums. Join a group and try to play with a team.

Check the sig line of the members in the forum (like mine), Those folks are in groups. If you like the postings of those members then check into joining with them.
Or there is a thread that will give you a list of the TeamSpeak3 servers this game has. Go to one and get in the que to join a team that is just dropping. This way is slightly less coordinated than the first method, but I have yet to get into a MWO TS3 group that was not a good bunch of folk.

Simple, stay ingame, chat with fellow players, try to get a few friends on your ingame "social" link.
Avoid, like the plague, the opinions on weapons, fighting styles, tactics, that are found on this forum. 75% of those are biased, idealized rants, that actually just look from their tiny corner of the universe, and generalize to announce the "whole ecompasing truth". (see the usual LRMS are OP/ LRMS are UP threads, that seem to pop as couples).
